Abstract

PT BIG as a manufacturing company has a major responsibility in maintaining product quality and ensuring customer satisfaction. Suboptimal employee performance can negatively impact the company's reputation and the achievement of production targets. Therefore, this study aims to analyze the effect of work discipline and the supervisory function of leaders on employee performance, with job satisfaction as an intervening variable at PT BIG. The study was conducted at PT BIG from February to July 2025 with a population of 421 employees. The research sample consisted of 205 employees selected using the proportional random sampling method. The approach used was quantitative with the analysis technique using SmartPLS. The results showed that work discipline had a positive and significant effect on employee performance, but did not have a significant effect on job satisfaction. Conversely, the supervisory function of leaders was shown to have a positive and significant effect on both employee performance and job satisfaction. Furthermore, job satisfaction had a significant effect on employee performance. The mediation test showed that job satisfaction did not mediate the relationship between work discipline and employee performance, but significantly mediated the relationship between the supervisory function of leaders and employee performance. These findings indicate that although work discipline is important for improving performance, this factor does not directly affect the level of employee job satisfaction. Conversely, the supervisory function of leaders plays a strategic role not only in ensuring the achievement of performance targets but also in increasing job satisfaction, which in turn positively impacts overall performance. This study recommends that companies strengthen the supervisory role of leaders by being participatory, communicative, and supportive, thereby creating a conducive work environment, increasing motivation, and continuously improving employee performance.
